Most personality tests are corporate horoscopes at best

You've probably done one of these before, and it wasn't much use.

The quick and unscientific test that limited you to a colour, a number, or a four-letter acronym.
Or one that seemed reputable, but was practically useless when you had to interpret it yourself.
Or the one you were walked through, so superficially, it could have been about you. Or your neighbour down the road.
Or the one that collected feedback from your colleagues. And did more harm than good.

Anyone can create a test. And in many cases, anyone can buy it. So the quality varies greatly.
If you're dubious about the value an assessment can add, you have every reason to be.

But done well, they make coaching work and training stick.

A quality assessment is an explanation, not a label

It explains the gap between knowing and doing

You've had the advice. Gone to the training. And in the moment, you still do what you've always done. That isn't a knowledge gap. And it's not a character flaw. It's usually a value, a habit, a pressure-response, or an unconscious belief formed long ago - subtly undermining the shift you're trying to make. Adding more knowledge without insight doesn't work.

It tells you which strengths to lean on

You can probably list a bunch of general weaknesses. Like admin. Or public speaking. Or the things you admire in others. But are these even relevant? And what about the strengths others admire in you? They usually come so easily, you don't even recognise them. We identify the ones you're underplaying and underutilising in your context.

It shows you what happens under pressure

Like most people, you probably judge yourself by how you are at your best. But as a leader, you're remembered at your worst. After a tense meeting with a board that's never happy. Racing to meet an impossible deadline, when you've been sprinting for months. Or fixing avoidable mistakes. It can't be all good days, but you can improve what you can see.

It gives us both something to work from

Knowing which strengths to leverage and which patterns to address means everything that follows can be tailored to you, your goals, and your wiring. But the process itself builds something no tool can replicate: the kind of trust and connection that comes from feeling so valued, seen and respected for who you are, that you want to be challenged to grow.

Four things to insist on when engaging a provider

01 It's a reputable tool they're trained to interpret

An evidence-based tool is the bare minimum. They should also be accredited to use it and interpret it correctly. And ideally, be held accountable by a professional body if they don't.

02 You leave with insight, not just a report

This happens when an assessor humbly invites your perspective, then skilfully blends it with the data and their experience of working with leaders like you into insight you can act on.

03 The report and conversation are confidential

The default should always be it's all confidential to you, even though the organisation is usually paying. If you want to share your results, it needs to be accompanied by a conversation.

04 It leads somewhere useful

Insight is interesting. But it's the start. So you know what to work on in coaching. Or what to focus on at the five-day intensive. Because if you don't turn insight into action, what's the point?

Commonly asked questions about leadership assessments

What is a leadership assessment?

A leadership assessment is the clearest mirror most senior leaders ever get. It provides evidence-based insight into how you operate, lead and respond under pressure: the strengths that are serving you, and the patterns that aren't. It's often the first step of a coaching or leadership development programme.

Is a leadership assessment just some tests and a report?

No. You complete a number of high-quality, evidence-based assessments, followed by two hours with a registered psychologist to explore the results. This helps you identify your development priorities or the work-ons worth your effort, as well as the strengths you've been discounting. Done well, it's a very affirming process.

Who else sees the report from a leadership assessment?

The results from a leadership assessment are confidential to you, even though the organisation normally pays for it. If you choose to share them, I recommend doing it with a conversation, not just the report. It's only when similar tests are used in recruitment that the results are shared with the organisation. This is always disclosed up front.

What's the difference between this and the personality tests I've done before?

Most personality tests give you a label: a colour, a number, four letters. This is a validated assessment, interpreted by a registered psychologist and tested with you across a two to three hour conversation, depending on the level of insight you choose. What you get is an explanation, not a label: the strengths you've been discounting, and why it's been hard to act on the advice you've already had.

Why would a successful leader need an assessment?

Because leaders at the top get very little unfiltered feedback, and most have grown as far as they know how on their own. A good assessment won't tell you how you should lead. It shows you how you naturally lead, so your growth works with who you are rather than against it.

Is a 360 worth doing?

It depends. A 360 shows you how you're perceived, which can be valuable. But it needs careful setup, a skilled debrief, and other data to triangulate. Otherwise, you risk pouring energy into developing something that someone raised, but is not actually a priority or not really what the results are saying. If done incorrectly or used in the wrong situation, it can do more harm than good.

How should I prepare for a leadership assessment?

Typically, all you need to do is complete the leadership assessment online, and then come to the session, ready to reflect on yourself - openly and honestly. If you're doing any ability assessments, you'll get sent practice questions ahead of time to try. If you're doing a 360, we'll meet to discuss what we should measure and who you should ask for feedback.

What happens after the leadership assessment?

Some people go it alone: using the insight they've gained and the prompts in their report to create their own learning and development plan. Others use it as the starting point for the five-day leadership intensive, or six or twelve months of coaching with me. We decide that together, once we've seen what the process shows.

Can I do a leadership assessment if I'm not in New Zealand?

Yes, I offer leadership assessments all over the world, as long as you're happy for the feedback session to happen in English. The questionnaires I use have been validated across most cultures, and come in most languages.

How much does a leadership assessment cost?

$3,000+GST for the Internal View (personality, values and behaviour under pressure, plus a two-hour session and written report). $4,500+GST for the 360 Perspective, adding structured feedback from the people you work with. $5,000+GST for the Capability View, adding reasoning assessments. The organisation usually funds it.
